Chapter 17 - MARCO’S FAILUREMarco Rizzi thought he had escaped most of the blame.

He had not taken money.

Had not supervised cleaners.

Had not approved contracts.

Had not altered time.

Then the independent review reached security.

Three prior incident reports involving staff had been closed without escalation.

One:

Housekeeper crying after argument with Denise.

Two:

Employee claiming supervisor entered staff housing without permission.

Three:

Worker reporting his phone was taken temporarily after he photographed a time sheet.

Security officers documented all three.

Marco’s department.

None reached Alessandro.

Marco stared.

“Why?”

His deputy answered:

“They were classified as employment disputes.”

“By who?”

“Me.”

Marco closed his eyes.

He had trained security to avoid interfering in HR.

Reasonable.

Until it wasn’t.

The housekeeper whose cottage Denise entered was Sofia.

Security record said:

Management access dispute. No threat. Referred to supervisor.

Referred back to Denise.

The person being complained about.

Marco felt sick.

He visited Sofia.

She was surprised.

“What happened?”

“I owe you an apology.”

“For what?”

“The bracelet search.”

Her face changed.

“You knew?”

“No.”

“Security knew Denise and Victor entered your cottage.”

Sofia stared.

“We recorded it as an employment issue.”

“So?”

“So we should have asked whether they had authority.”

“You didn’t.”

“No.”

Marco looked down.

“I thought staying in my lane was professionalism.”

Sofia understood immediately.

“Everyone had a lane.”

“Yes.”

“And Denise lived in the middle.”

Marco nodded.

He redesigned security escalation.

Staff-housing entry required documented consent, emergency, or defined employment-policy basis.

Complaints involving coercion or unauthorized access went outside the supervisor chain.

Security officers trained in retaliation warning signs.

Again, boring systems.

Important.

Marco also changed how officers handled staff children and families.

Emma’s walk into the private study had exposed another issue.

A child had crossed from the staff cottages through two internal zones unnoticed.

Not dangerous that day.

Could have been.

He felt personally responsible.

Rosa had thought Emma was in the cottage bedroom.

Emma slipped out.

No one noticed until she opened the study door.

New child-safety procedures were implemented for staff-family housing emergencies.

Not because children would work.

Because workers sometimes had families on-site.

Real life did not disappear at the employee entrance.

When Marco explained all of this to Alessandro, he ended with:

“I thought I was good at my job.”

Alessandro looked up.

“You are.”

“That makes it worse.”

“No.”

Alessandro thought.

“It makes it possible to learn without pretending the whole job was failure.”

Marco smiled faintly.

“Therapy?”

“No.”

“Sofia?”

“Worse.”

They laughed.

The investigation had changed their friendship too.

Before, Marco protected Alessandro physically.

Now he challenged him more.

During one meeting Alessandro snapped at a junior analyst.

Marco said later:

“You did the thing.”

“What thing?”

“Made everyone scared to tell you bad news.”

Alessandro hated him.

Then apologized to the analyst.

Culture changed through repetition.
